Who Benefits from Job Autonomy? the Moderating Role of Action State Orientation

Abstract
We examined how action state orientation shapes the benefits of job autonomy satisfaction. Across a correlational study and an experiment, state-oriented employees generally benefited more from job autonomy satisfaction than action-oriented employees. However, action-oriented employees benefited especially when their self-regulation skills were required. The findings highlight the role of personality.
